What is candidate matching?

Candidate matching is the process of comparing a job applicant's qualifications to a role's requirements to determine candidate fit.

It's used on both sides of hiring: job matching software connects candidates to open jobs and can also match candidates to open roles already in a talent pool. Either way, the goal is to connect the right person to the right role faster than manual screening allows.

Key takeaways

  • Candidate matching compares an applicant's skills, experience, and qualifications directly against a job's requirements to identify the strongest fits, rather than relying on manual resume review.
  • Matching systems convert candidate and job data into a common structure, then generate a fit score or ranked list so recruiters can compare applicants at a glance instead of reviewing each resume individually.
  • Candidate matching speeds up sourcing and improves consistency, but it still requires human oversight to catch bias risk and account for experience that doesn't translate neatly into structured data.

How candidate matching works

Matching systems compare structured data, like skills, years of experience, and certifications against a job's requirements, then generate a fit score or ranked list of candidates.

Matching criteria

Maching tools typically evaluate candidate-job alignment across four categories that reflect a skills-based hiring approach, weighting each differently depending on how strictly a role's requirements are defined.

Category What it covers Example
Hard skills and certifications

Technical qualifications explicitly required for the role.

A project management posting requiring PMP certification.
Experience level
Years in a similar role or industry, and relevant accomplishments.
Five-plus years leading cross-functional teams in manufacturing.
Education
Degrees or credentials specified in the job requirements.
A bachelor's degree in accounting for a staff accountant role.
Soft factors  Career trajectory, location, and availability, which some matching tools also weigh.  A candidate open to relocation with a steady, upward career path.

AI's role in candidate matching

AI candidate matching uses natural language processing and machine learning to weigh how closely a candidate's overall background aligns with a role, instead of just flagging keyword overlap, and then outputs a fit score or ranked list.

For example, a candidate with strong skills matching but limited industry experience might still outrank one with a perfect keyword match but no relevant background, which is why this approach surfaces qualified candidates a keyword-only search would miss. As a result, it also helps candidates find roles that fit even when their job title doesn't match the posting.

Benefits and challenges of using candidate matching in your recruiting process

Most recruiting teams use candidate matching as a first pass within their broader recruitment automation strategy, not a final decision. It narrows a large pool to a manageable shortlist, but human judgment decides who ultimately gets hired.

Benefits

  • Faster sourcing: Recruiters spend less time manually screening resumes against job requirements.
  • Broader candidate pools: Talent matching surfaces qualified candidates who might not have applied directly or who use different terminology to describe their experience.
  • More consistent evaluation: Every candidate is measured against the same criteria, reducing variability between reviewers.

Challenges

  • Bias risk: If the data used to train a matching model reflects past hiring bias, the tool can replicate or amplify it.
  • Over-reliance on structured data: Matching tools may undervalue candidates whose experience doesn't translate neatly into keywords or standard categories.
  • Transparency: Candidates and recruiters may not always understand why a match score came out the way it did, which can make hiring decisions harder to explain.
